South African employers looking to hire a financial manager, CFO, or senior executive are competing in one of the tightest talent markets in the country. The shortage isn't new, but it's compounding — and understanding why is the first step to building a hiring process that actually works in this market.
The Numbers Behind the Squeeze
South Africa's own accounting bodies put the shortage of skilled accounting professionals at more than 20,000 nationally. That gap is widening at the entry point too: the number of candidates writing the qualifying board exam for Chartered Accountants fell by roughly a quarter in a single year, meaning fewer new CAs are entering the profession even before emigration is factored in.
At the senior end, the effect shows up directly in pay. The average CFO salary in South Africa now sits at roughly R2.6 million a year, rising to over R3.3 million in Johannesburg specifically. Pnet's 2026 Salary Guide — based on live vacancy data across its platforms — found CEO, CFO, and Executive Manager: Credit Risk are the three highest-paid roles in the country right now, a direct reflection of how few genuinely qualified candidates employers are competing over at that level.
What's Driving It
A globally portable qualification. The CA(SA) designation is respected internationally, and that mobility was reinforced again in 2026 when SAICA renewed its mutual recognition agreement with the US accounting bodies through to 2031. For a newly qualified CA weighing local versus international opportunities, the qualification itself makes leaving easier, not harder.
Remote work without emigration. A meaningful share of South African finance professionals haven't left the country at all — they've simply gone to work remotely for international employers, often at a significant currency premium. They never appear in emigration statistics, but they're just as unavailable to local businesses.
A shrinking pipeline. Fewer candidates are entering the CA(SA) qualification process than a few years ago, which means the shortage isn't just about people leaving — fewer people are arriving to replace them.
Rising expectations at the top. Boards and CEOs increasingly want finance leaders who can operate as commercial and strategic partners, not just technical specialists. That narrows the realistic shortlist for senior and executive finance roles well beyond who simply holds the right qualification.
What This Means If You're Hiring
Counter-offers rarely fix the real problem — when a skilled accountant or finance manager resigns, a higher salary is the easiest response, but it's worth asking honestly whether it addresses why they started looking in the first place. Many candidates who accept a counter-offer are gone within a year regardless.
Discretion and pace matter more at senior level — strong CFO and executive candidates are rarely unemployed and rarely actively browsing job boards. A slow, exposed, or overly public process is often enough to lose them to a competing opportunity, or to unsettle their current employer before you're ready.
A rigid checklist shrinks an already small pool — insisting on CA(SA) plus a specific industry plus a specific company size simultaneously, when the realistic candidate pool is already tight, often means competing for a handful of people rather than genuinely evaluating who's available.
Benchmark before you brief the search — with senior finance pay moving as fast as it currently is, a salary range set even a year ago may already be behind the market. Going to market with unrealistic expectations is one of the most common reasons a senior search drags on.
